Your Role

Most entities in our industry have never systematically questioned their processes. Anyone who acquires law firms and integrates them into a common setup sees this in every single one: established processes, tools from three generations, knowledge in heads rather than in workflows. This role cleans this up — location by location.

Vogel is one of the most successful medium-sized consulting firms in Germany — several thousand medium-sized companies trust us with their tax, commercial, and strategic issues. Established clients, long experience, strong growth basis. On this foundation, we are building the leading consulting platform for German medium-sized businesses: organically, through acquisitions, and through new locations. Each new entity must be integrated into a common setup — and this setup must be built in such a way that it does not require twice as many people for double the volume.

You have completed your studies or are about to and want to see operational impact — on workflows, on tools, and on people. You don't want to be in a corporate pyramid where you write concepts that are decided three levels higher and then not implemented. Here, you will be responsible for a workflow from analysis to implementation at the location, with all the resistance that comes with it.

The role has two entry points. As an internship for three to six months during advanced studies — or directly as a full-time entry-level position. The scope is the same, the difference lies in the horizon: in the internship, you are responsible for a workflow; in the entry-level position, for a defined area.

You will report to the Head of Operations — as long as this role is being established, directly to the management — and work at all locations. The natural development leads to a management role in Operations after 24 to 36 months.

Your Responsibility

Location Integration after Acquisition

  • Accompany the takeover of a new entity into our setup — introduce tools, harmonize workflows, transfer data, bring people along.

  • Document the state before and after integration. Without this comparison, it is not demonstrable whether the integration has had any effect.

  • Be on-site at the location, not on video conference. Anyone who wants to push through change must know the people who are supposed to carry it out.

Process Development and Automation

  • Take a manual, fragmented workflow and fix it at the root — not with instructions, but by changing how the workflow operates afterward. You will work with the tools yourself instead of formulating requirements.

  • Implement process changes even where they are not initially desired — without burning bridges with the location.

  • Document every workflow in such a way that a third party can work with it. Your benchmark: every process must function with double the client volume without requiring twice as many people.

Internal Controlling, Tech, and People Operations

  • Take responsibility for and automate the operational machinery: onboarding logistics, contract processes, location setup, system maintenance. What you build once will then run at every location.

  • Build the evaluations that allow us to see utilization, throughput times, and bottlenecks across locations — and make bottlenecks visible instead of circumventing them.

  • Contribute your own observations. We are hierarchical in decision-making, flat in communication, and autonomous in execution — whoever sees something, says it, regardless of how long they have been here.

Your Perspectives

What you will have delivered after 3 months:

  • You will have independently managed a process from analysis to implementation at the location.

  • Your areas in internal controlling will run without follow-up.

  • You will know the locations and the people personally because you have been there.

What you will have delivered after 6 months:

  • You will have measurably improved three workflows and can prove the improvement with numbers.

  • You will have completely eliminated at least one manual task instead of just speeding it up.

  • You will be working on location integrations without close supervision.

What you will have delivered after 12 months:

  • You will be fully responsible for a defined area and be the escalation point there.

  • You will have guided at least one junior employee to work independently.

Where the role is heading:

The next step is a management role in Operations with your own area and your own team. This requires demonstrably improved processes, not additional years of experience. Both a specialist career path and a leadership career path are open.

Experience & Track Record

  • You have completed your studies or are in an advanced Bachelor's or Master's program — Business Administration, Information Systems, Industrial Engineering, or similar, at a university, university of applied sciences, or cooperative state university (DHBW).

  • You have gained initial exposure to operational work — internships in Operations, consulting, scale-ups, or medium-sized businesses.

  • You have done something outside of the curriculum on your own initiative and can explain what the outcome was.

  • Profiles that do not fit the above description but bring organizational skills and implementation power are explicitly invited — we evaluate based on contribution, not labels. The stated range is not a negotiation range, but a profile scale: the lower end represents entry directly after graduation; those who already independently handle the standard tasks of this area start in the upper third. Those with a different background start at a different market price and converge after twelve months of proven performance to the role level — the logic behind this is explained in our compensation principles.

  • You can document a workflow so that a third party can work with it — without asking you.

  • You work with the tools yourself instead of formulating requirements for others. Implementation trumps concept.

  • You work with AI as a standard tool — process analysis, automation, evaluations, drafting. Repetitive tasks are a stimulus for automation for you, not a fate.

  • For a broadly defined task, you make your assumptions explicit, choose a direction, and adjust along the way.

  • You work on multiple locations in parallel without letting any fall behind.

  • You implement change even against resistance, while maintaining relationships with the location.

  • You have the humility to learn from practitioners. A tax assistant with 20 years of experience knows things about their workflow that are not in any diagram.

What You Won't Find With Us

  • No process consulting that makes recommendations and leaves. You are responsible for implementation, not diagnosis.

  • No greenfield in an empty room. We use DATEV, clients expect service, locations are operating. What you build must work alongside ongoing operations.

  • No classic HR job without operational responsibility. You work on the system, not on individual cases — managers conduct personnel discussions themselves.

  • No back-office administration without a creative component. Those who only want to operate processes and not change them are not in the right place here.

1. What is Vogel – and where do you work?

Vogel is one of Germany's leading consultancies for medium-sized businesses – founded in 1959, owner-managed in the second generation, with its own capital – and is building the leading consulting platform for this sector. We work at three locations: Aalen as our established headquarters, Bopfingen in our core business, and Munich as a new hub. At all three, we are hiring across functions – from tax consulting to advisory and the teams building the foundation beneath it.

2. How should the salary bands be understood?

Intentionally broad – and indicated at each point before you apply. We differentiate based on track record and market value, not on degree: scarce, highly sought-after profiles at the upper end, less scarce ones at the lower end. The stated range is not a negotiation range, but a profile scale – two people with similar experience may earn differently with us. What determines the upper end is the level of maturity, not the number of years of experience or negotiation skills.

3. How much – and how – do you work at Vogel?

We measure by what you achieve, not by hours. However, it's also true: those looking for a 9-to-5 job are not our first choice. We are looking for people who work intensely on their own initiative because the tasks are worth it. How you manage your time is largely up to you. What we share: we work together in person and usually see each other in the office daily – culture, sparring, and the best ideas emerge from daily proximity. We are not a remote company and do not have extensive home office policies; individual remote days are not a problem.

4. What is the application process like?

Lean, fast, transparent – and tiered according to profile. Typically, it involves four steps: a written assignment where you take a position on eight questions – AI is explicitly allowed, we just ask for a brief self-disclosure about it; a half-hour conversation; a joint working session on a real problem from our daily work; and an on-site meeting with the team and a shared meal. How many steps there are actually depends on the role: for internships and working student positions, the on-site meeting is omitted; for student jobs, one conversation is sufficient; for senior roles, a joint working afternoon is added. In advance, you can book a ten-minute call where you only ask questions. Typically, you will hear from us within 48 hours after each step.

5. How does variable compensation work?

Tied quarterly to performance, evaluated qualitatively. The scale increases with the level: up to 20% Associate, 27.5% Manager, 35% Senior Manager, 42.5% Director, 50% VP. The expected value for good performance – you meet the requirements, set your own accents, pass the keeper test – is around 50% of the maximum; the maximum bonus is not the norm. The focus is on a holistic assessment by your manager based on six criteria: Impact, Judgement, Communication, Execution, Growth, and Values.

6. How do I develop – what career paths are there?

Two active paths: the IC career (technical depth, expert career) through the stages Expert, Senior, Lead, and Principal – and the Management career (leadership, personnel responsibility) through Manager, Senior Manager, Director, and VP. Both are compensated equally, and neither necessarily leads upwards: those who stay at a level and go deeper there are just as welcome with us. You choose your direction after onboarding, usually in years 1-3. Entry-level positions are not a special path, but the early part of the same journey – from working student or intern to Associate, for the best without a new application process.
